ABSTRACTThis study aims to analyze how strategic people management can contribute to optimizing organizational performance in micro and small enterprises (MSEs). The research was developed through a multiple case study with a qualitative and applied approach, involving four MSEs located in Aracaju, Brazil, operating in the sectors of beauty, real estate, aquaculture, and vehicle rental. Data collection was conducted through semi-structured interviews and analyzed using content analysis techniques. The specific objectives were: to identify the main challenges faced by MSEs in people management; to investigate strategic practices that contribute to improving organizational performance; and to evaluate the relationship between talent retention and organizational sustainability. The results showed that, despite structural and financial limitations, the companies surveyed recognize the importance of aligning strategic planning with people management as an essential factor for business sustainability. The main challenges identified were the difficulty in retaining talent, maintaining employee engagement, and consolidating a strong organizational culture. On the other hand, practices such as performance bonuses, professional recognition, continuous training, participatory leadership, and clear communication of the organizational mission proved effective in enhancing performance and strengthening the employee-company bond. The empirical analysis, supported by the theoretical framework, confirmed that strategic people management, even in small business environments, is a competitive advantage capable of positively impacting organizational results and promoting long-term stability.
